摘要:组织公民行为(OCB)对组织的有效运作有很大作用,能提高组织的稳定性和适应环境的能力。组织指向的公民行为(OCBO) 是组织公民行为(OCB)的一部分,是组织明文规范之外的,但与组织利益息息相关的、有利于组织的自发性个体行为,但对于组织来讲,这类行为很难有效的监督与管理。众所周知,基层员工是组织目标得以实现的保证,基层员工的态度与行为会影响其工作质量乃至企业绩效。人力资源管理实践是激发员工表现组织公民行为的有效策略,因此研究基层员工感知到的人力资源政策与组织指向的公民行为(OCBO)之间的关系,对企业的发展有很强的现实意义。

   本文通过对组织公民行为以及人力资源管理实践理论进行梳理,构建了基层员工对人力资源政策的感知与组织指向的公民行为(OCBO)关系的理论模型,结合研究思路提出研究假设,运用统计分析软件对问卷的数据进行分析,最终对本研究的理论模型和研究假设进行验证。

   本文得出了以下结论:(1)基层员工对工作岗位要求政策的感知与组织指向的公民行为(OCBO)之间有显著关系,因此企业需要明确的工作岗位要求,同时确保基层员工感知到企业的工作岗位要求;(2)基层员工对组织中内在激励政策的感知与组织指向的公民行为(OCBO)之间没有关系,说明组织想要激发和管理基层员工组织指向的组织公民行为不能依赖内在激励政策的实施。

ABSTRACT:Organizational citizenship behavior (OCB) plays a significant role in function of the organization, it can also improve the organization's stability and ability to adapt to the environment . OCBO expressly regulate the organization outside, but closely related to the interests of the organization, the organization is conducive to spontaneous individual behavior. This behavior can’t be clearly defined and identified easily, employees need to rely on spontaneous behaviors. For the organization, such behaviors are difficult to control and manage effectively. Level employees of the organization are the guaranty to ensure objectives to be achieved, grassroots employees’ attitudes and behaviors will affect their quality of work as well as business performance. Human resource management practices have been linked to a great relationship between OCB, so the research for level employees’ perception of  human resource policies and OCBO is of great practical significance to the development of enterprises .    Based on organizational citizenship behavior and human resource management practices, the study constructs theoretical model for junior staff perception of human resource policies and OCBO. Following research ideas ,the study puts forward hypotheses, and uses statistical analysis software to analyze the data on the questionnaire, then final theoretical model for research hypotheses.

   We draw the following conclusions: (1) level employees on the job requires policy between perception and OCBO a significant relationship, so companies need a clear job requirements, while ensuring enterprise level employees perceived job requirements; (2 ) level employees incentives inherent in the organization's have no relationship between perception and OCBO, indicating that an organization wants to inspire and manage level employees organization directed organizational citizenship behavior can not rely on intrinsic motivation policy implementation.
